I will try to understand each of my team members personally and improve their self-confidence by reiterating that they have immense potential and can deliver high performance in their respective field/project. Also encourage them by reminding them of the rewards on offer for their outstanding performance.

When I find that a team member is not doing a good job, first I make sure that the member is not hurt when he realize that he is not up to the mark. I then point out his drawbacks and would suggest an area of his interest in which he can excel, if the current field is not his cup of tea.
